Burnout culture hidden behind a "we are family" facade

Schlecht am Arbeitgeber finde ich

Overtime is the norm, and leaving “early” can negatively affect career opportunities. Recognition tends to favour those who stay late or maintain a strong social presence with upper management. High turnover and recurring layoffs make the environment unstable.

Arbeitsatmosphäre

Long hours are common, and feedback often comes across as critical rather than constructive. The unusually high turnover speaks for itself: key roles such as legal counsel and head of finance saw multiple departures within short periods, and many long‑time contributors, including the sole HR manager at the time, eventually left. Despite layoffs, leadership continued pushing for enterprise ambitions without the necessary capacity, resulting in widespread overwork and burnout. They require you to wear multiple t-shirts, but in every all-hands they don't hide how disposable you are.

Work-Life-Balance

Technically, you can leave around 6pm, but doing so invites passive‑aggressive comments unless you've already resigned. Wellness initiatives like yoga or meditation feel superficial when more fundamental issues like workload and unrealistic expectations, remain unaddressed. Employees repeatedly voice concerns through surveys but rarely see meaningful action.

Umwelt-/Sozialbewusstsein

Visible commitment to environmental or social responsibility is minimal.

Karriere/Weiterbildung

Requests for development plans or coaching rarely lead to concrete action items. Constructive guidance from managers is limited.

Kollegenzusammenhalt

Teams generally try to support each other, but the chronic overload, tight deadlines, and rising burnout rates make it difficult to maintain a healthy sense of teamwork.

Umgang mit älteren Kollegen

Very few older employees are hired, which limits diversity of experience. The culture of long hours and constant urgency does not support those with family responsibilities.

Vorgesetztenverhalten

Micromanagement is widespread. Focus is placed on staying past a certain hour rather than on outcomes. Many managers lack people‑leadership experience, and this shows in day‑to‑day interactions.

Arbeitsbedingungen

The office feels overcrowded and shared spaces like the kitchen are rarely well maintained.

Kommunikation

Managers struggle to offer meaningful career guidance or structured feedback. Even after clearly outlining career aspirations, these conversations are frequently forgotten and repeated months later. Tools like 360° reviews exist, but without accountability or follow‑through they have little impact. The constant "we are family" messaging feels disconnected from the actual employee experience.

Gehalt/Benefits

They provide online meditation/yoga and now online psychologist/psychiatrist as employees are burning out. This tells how unhealthy it is to work for this company.

Gleichberechtigung

Decision‑making often sits within a small, homogeneous group, and several women have left citing unequal treatment. Public claims about diversity don’t always align with internal reality.

Johanna ThielenPeople Lead

Thank you for taking the time to share such detailed feedback. We take every review seriously both as an opportunity to improve and to provide an accurate picture of what it's like to work at charles today.

We do want to note upfront that several points in this review (including references to former colleagues and benefits we no longer offer) suggest this feedback may reflect an experience from some time ago. A lot has evolved since then, and we'd like to set the record straight on a few things.

SETTING THE FACTS STRAIGHT
Our Head of Finance was with us for over two years before moving on, and the role was filled through an internal promotion — something we see as a sign of growth, not instability. Our current People Lead has also been with us for over two years. Regarding our office: it provides sufficient space for everyone and is well equipped, including a fully stocked kitchen with drinks and snacks. We regularly gather team feedback to maintain a comfortable working environment. On the benefits side, we currently provide mental health support through OpenUp, giving our team access to professional psychologists and coaching. We see this as a proactive investment in our team's wellbeing, not a reaction to an unhealthy environment.

CULTURE AND WORK-LIFE BALANCE
We fundamentally believe performance should be measured by outcomes, not hours spent in the office. However, we are not and have never been a remote-first company and openly communicate that we value in-office interactions. We also want to respectfully point out that terms like "rising burnout rates" should be used carefully since burnout is a medical diagnosis that should not be broadly attributed without clinical basis, as it can be misleading and unfair to current and prospective colleagues.

WHAT WE'RE BUILDING
We hear the underlying concerns around feedback culture, leadership development, and career growth. These are areas we've been actively investing in - from structured manager enablement to clearer development frameworks and more consistent follow-through on career conversations. We also want to thank the reviewer for acknowledging that teams genuinely try to support each other. That spirit of collaboration is something our people actively contribute to every day, and we're proud of it.

We'd genuinely welcome the opportunity to discuss this feedback further. If you're open to it, please reach out to our People team directly because honest dialogue helps us grow.

Thank you again for your candour.

Gut am Arbeitgeber finde ich

The people working there, the challenges, the tasks and the impact someone can have if he or she wants to.

Verbesserungsvorschläge

maybe offer some benefits that also or exclusively benefit remote workers

Image

I would say that everyone who works at Charles is 100% behind the company and is convinced of its mission. The people demonstrate this.

Work-Life-Balance

For me, literally perfect. I can work when and how i want to, as long as the job gets done. Charles trusts it's employee's and you can feel the people giving this back.

Karriere/Weiterbildung

Possible, but more through hands-on work and initiative than through predetermined paths from superiors or the company.

If you enjoy that, you're a perfect fit.

Kollegenzusammenhalt

literally the best thing @ charles

Umgang mit älteren Kollegen

To be fair, there aren't that much old colleagues around

Arbeitsbedingungen

Laptops are tailored to the work, no expense spared.

The office is modern and well-equipped.

Kommunikation

Communication is top notch. I never feel left out, despite being more than 500km away from the HQ as a remotee.

Gleichberechtigung

I've never noticed anyone being treated differently than anyone else.

Interessante Aufgaben

Modern technologies require modern solutions. As an IT Professional, there's no limit on what you can or cannot do. If you want to have an impact and be heard, charles should be on top of your list.

Strong, supportive culture united by the shared drive for results

Arbeitsatmosphäre

The company has a high-performance culture that emphasizes results and teamwork. It's a fast-paced environment where everyone has intrinsic drive and strives for excellence, which is really motivating. Leadership is transparent and approachable, trying to creating an environment where everyone feels valued and achievements are celebrated.

Image

charles is well known in the market, a pioneer. We have a really cool brand and lots of cool logos signed.

Work-Life-Balance

The company respects personal time, has a pretty flexible set up regarding working hours, PTO is always approved. In busy periods some overtime may be required, as in any start up I guess.

Karriere/Weiterbildung

Again, I have a clear career path with well-defined expectations and requirements, and my manager actively supports me in working towards these goals. Lots of learning is done by coaching but there is also external trainings offered (i.e. Leadership, Sales, Communication etc.)

Gehalt/Benefits

My salary is competitive, all employees receive shares and for it's size benefits are also generous (Urban Sports, BVG, free meals etc.)

Umwelt-/Sozialbewusstsein

This is not really the focus of our business, so not sure what to say.

Kollegenzusammenhalt

Colleagues are highly supportive and go out of their way to help each other succeed, making teamwork feel natural and rewarding. Beyond work, many team members enjoy connecting socially, often meeting up for activities outside of work. It really creates a positive and fun work environment and the strong connections that are built is one of the greatest strengths of the company, imo.

Umgang mit älteren Kollegen

We do not really have many much older colleagues, but I think that is mostly based on the type of start up environment not because they are purposely not hired.

Vorgesetztenverhalten

In my view, all managers are approachable and supportive. I can only speak for my manager, when it comes to more detailed review here. My manager genuinely cares about his employees’ well-being and often checks in on how things are going, both professionally and personally. While performance expectations are ambitious, (for me) they’re matched by the encouragement, guidance, and trust that he offers.

Arbeitsbedingungen

I love our office. It is super central, modern and well equipped. Also everyone can choose their hardware preferences (i.e. Macbook) when they start.

Kommunikation

Regular updates through All Hands and team meetings ensure everyone is informed and aligned on key priorities. Multiple formats and channels (Engagement surveys, structured bi-annual performance cycles, anonymous feedback channels, etc.) invite to provide regular feedback.
One thing to further improve is cross-departmental alignment.

Gleichberechtigung

Career opportunities are based on clear, transparent criteria. It is clear that what counts is performance & drive, not any personal characteristics.

Interessante Aufgaben

From day one, I was given a high degree of autonomy and responsibility, which I appreciate. There’s a strong emphasis on ownership, with everyone encouraged to take initiative and drive their own projects forward. The expectation is that everyone contributes with an all-hands attitude, which I personally think is the best approach for a company this stage and size.

Karriere/Weiterbildung

Arbeitsbedingungen

Sehr cooles und gut ausgestattes Office in bester Lage in Berlin Mitte. Liebe es dort zu sein.

Kommunikation

Hearing all the juicy gossips and relationship drama on a daily basis was certainly entertaining

Schlecht am Arbeitgeber finde ich

- Not listening to other's viewpoints and just wanted to do things your way
- Not knowing how to read between the lines
- Not truly caring about employees' wellbeing

Verbesserungsvorschläge

- Should have gotten rid of the other co-founder way sooner
- Drink less alcohol and be on time to meetings and have an agenda

Arbeitsatmosphäre

Long hours and some employees give rather critical instead of constructive feedback. Turnover rate is quite high, and this show bad company culture. For example, legal counsel left after less than a year. Took over six months to find a replacement, who now is also leaving after less than a year. Many good employees who helped build the company, including the only HR Manager at the time, left last year.

Work-Life-Balance

Yes, you can leave the office at a reasonable time, like 6pm, but only if you have already resigned. For those still with the company, leaving early gets you passive-aggressive comments. Example is weekly workout session used to start at 6pm but got pushed to 7pm because CEO wanted us to work more. Another example is your boss would call you for work related matters and expect you to answer during your paid vacation. Management say they care about well-being with yoga and meditation classes, but this is just very superficial at best, and hysterical at worst. What employees really want is feedback in surveys to be taken serious, and see real actions to show voices and requests are heard.

Karriere/Weiterbildung

Asked for it but never made any action items, let alone getting constructive feedback or coaching from the direct manager

Umgang mit älteren Kollegen

Not many older colleagues were hired because there isn't much diversity in the first place. Also, no way they can work in a place where long hours is expected, even though they would not admit that publicly

Vorgesetztenverhalten

I know it’s a startup and sometimes work is a lot. But many managers worked in big companies before. And they are usually late to meetings. And when he finally arrived, you often could smell his alcohol breath, and of course there was no agenda for the meeting. Also seemed to like to play favoritism.

Arbeitsbedingungen

Kitchen was never clean

Kommunikation

Managers don't really know how to give good feedback to help their employees grow or be a good career coach. Even if you explained your career plans to them, they would forget and continue to expect you to keep doing things the old way. In three months, they would ask the same question again. Also, conducting comprehensive performance reviews, such as 360-degree feedback, is insufficient if there is no accountability or system to build, track, and follow up on action items. Overall, just didn't feel that I was being cared as an employee, even though they like to say 'we are family'.

Gehalt/Benefits

There are at least a few people that left because they didn't receive a raise for over a year even though their performance review was good. Also not sure if asking a wellness company owned by one of the founder's girlfriend to provide online meditation/yoga classes is a benefit

Gleichberechtigung

Professionalism from a certain executive member with limited domain experience was also questionable, he fired an ethnic female employee with many years of experience just because they could not agree on things and that she did not finish work during weekend. Decisions are formed within a homogenous group most of the time. Many women left the company as well because they felt they were treated unequally. Their commitment to diversity is questionable, even though they recently claimed that they have have several women in senior positions. Take a quick look on LinkedIn and you will see there are only 2 women in Head/VP position.
