Great colleagues, toxic structures — proceed with caution

Arbeitsatmosphäre

Toxic positivity, silencing, trumping, gaslighting, emotional manipulation ... happening on a daily basis, sometimes subtle, sometimes just in your face. The atmosphere is officially put as "family-like" - but actually there is almost no ability for a real, tough and honest reflection and communication about what the staff needs, what's missing, or how to build a genuinely good work environment. Whatever isn't working is conveniently framed as the staff's own responsibility (classic blame-shifting). Unsurprisingly, around 25% of people leave every year. Change management should have been brought in years ago.

Work-Life-Balance

As an employee, you can expect pressure — and likely problems — if you call in sick too often (however "too often" is defined here). As a freelancer, you have somewhat more room to set boundaries. Either way, the culture rewards self-sacrifice, and that's held up as the positive example to follow rather than something to question.

Karriere/Weiterbildung

Further training and professional development are openly rejected by leadership.

Gehalt/Benefits

Given that the cultural sector is a disaster to begin with, this workplace simply falls in line with that — instead of trying to change anything or pay people fairly.

Umwelt-/Sozialbewusstsein

Not rooted in any genuine internal stance. You can certainly dress it up on the surface, but plenty of details reveal that these topics are only handled superficially, if at all.

Kollegenzusammenhalt

This might get the best rating overall — some genuinely great people work here. The level of shared frustration and downright bad moments is pretty high, which, ironically, is exactly what makes people bond. Solidarity born out of shared hardship, for better or worse.

Vorgesetztenverhalten

To speak with the boss, you always have to go to her private rooms — her kitchen, which doubles as her workplace. She puts enormous pressure on staff, acts controlling, expects excessive commitment, while offering essentially nothing in return — no fair pay, no appreciation, no real support or development opportunities. It's clear that for her, it's ultimately about money. If you don't share that priority, she frames it as disloyalty.

Arbeitsbedingungen

Poor — basic care simply isn't there. It takes enormous collective pressure from staff just to get basic occupational safety measures implemented. The workshop is cramped, poorly organized, and usually dirty. Heavy lifting and carrying is part of the job, yet there are no measures or ideas in place to make the work easier. A telling anecdote: when it gets too hot, wet rags are handed out — and that's considered heat protection.

Kommunikation

The management team thinks it's "good". At the same time, everyone has their own explanations and structures. There is little congruence at management level. There are no regular team meetings. Most people work as freelancers, yet communication is delivered top-down rather than at eye level. The longer you stay, the more redundant and pointless communication becomes, since processes and structures change at a glacial pace.

Gleichberechtigung

The management/leadership team consists entirely of white, able-bodied cis women. There are no cis men, no people with disabilities, no people with a migration background, and no Black employees on the team. This lack of diversity is immediately noticeable and raises questions about the workplace's actual commitment to equality — whether in hiring practices, pay structures (which may not be competitive enough for certain groups), or the broader inclusivity of the company culture. Anyone considering working here should be aware that "equality" at this company so far appears to only go in one direction.

Interessante Aufgaben

You can learn a lot across different areas: artistic practices and techniques, pedagogy, and workshop facilitation. Unfortunately, the level of professionalization and depth of expertise is not very high, so most of what you learn stays fairly surface-level. It's a good place to get broad exposure, but don't expect to be mentored into real specialist knowledge.
