The engineering culture has historically been excellent and is the strongest part of the company. In my 7 years, I experienced massive professional growth, moving from Engineer to Lead and touching every part of the stack (Backend, DevOps, Hardware). The company showed incredible resilience during COVID, retaining the entire engineering team when others were cutting back. If you are ambitious, performance-driven, and looking for a place where you can learn faster than at a standard corporate job, the opportunities here are unmatched.

Since the transition in technical leadership, the environment has become significantly more volatile. The structure is now very founder-led, which often results in micromanagement and sudden pivots rather than a clear strategic roadmap. While the engineering team is solid, there is a lack of formal frameworks for salary and career progression, making long-term growth difficult without constant negotiation. The business side sees high turnover, and the atmosphere can be tense if you aren't comfortable with a highly directive, top-down management style.

The company has survived and thrived due to strong founder intuition, but to scale further, it needs structure.

1. Fill the technical leadership vacuum: promote a CTO/Technical Lead with the mandate to make autonomous decisions. The CEO cannot effectively manage both business and deep-tech execution simultaneously.

2. Professionalize HR/Compensation: Establish clear salary bands and career milestones so growth doesn't feel like a negotiation battle.

3. Reduce Micromanagement: Move from a 'command and control' style to a 'trust and verify' style to retain senior talent.

The company lacks professionalism and transparency. There’s no proper salary structure, and even senior employees are paid very poorly (around 50–60K euros). They often make false promises that are never fulfilled. Management shows little trust in employees — even taking a sick leave leads to unnecessary warnings. People are hired under junior titles with low pay but are later assigned senior-level responsibilities and pressured to perform at that standard.

After submitting a resignation, the behavior becomes even worse. They start issuing frequent warning letters, change company policies suddenly, monitor every minute of work, and even insult employees publicly. Overall, it’s a toxic environment with zero respect for employee well-being or dignity.

Over the past years, fleetster has invested significant effort into building clear and transparent structures. We have defined salary bands, structured career paths, and detailed job descriptions to ensure clarity around expectations, responsibilities, and development opportunities. Career progression is supported through regular one on ones, mentorship, and close collaboration with our Head of People. Our goal is to enable employees to grow into their roles in a structured and supported way.

Responsibilities and expectations are clearly communicated throughout the hiring process and during employment. We place strong emphasis on transparent internal communication and continuous feedback. We also follow German labor law strictly regarding sick leave and employee rights. Taking sick leave has never been penalized and employee well being is a priority for us.

We have clearly defined onboarding and offboarding processes to ensure smooth transitions, knowledge transfer, and professional collaboration at every stage of the employee lifecycle. Guided by our values of transparency and integrity, we aim to maintain an open, fair, and professional environment where employees feel respected and supported.

The salary and negotiation process leave much to be desired. Leadership, in my experience, undermined many of the positive aspects the company once had. The emerging culture feels dictated by the CEO’s preferences rather than the team’s. Core values like transparency seem one-sided, with limited openness from management. Team events reflect only the CEO’s tastes, and the overall atmosphere can feel heavy and factory-like. There’s a pervasive sense of mistrust and constant vigilance toward employees, accompanied by passive-aggressive remarks about those who leave. The approach to HR feels distant, with an unwelcoming attitude toward employees, remember "HR is NOT your friend". Many of the critical reviews reflect genuine issues, even if expressed bluntly. Ultimately, what once had great potential has become an empty husk, as everyone who can, leaves, in every single department. HR constantly trying to sniff out who is happy or not to find replacements.

Compensation at the company was below expectations and was a significant factor in my decision to leave. While the company offers 24 days of holiday, it’s worth noting that this is fewer than what many other employers provide. Additionally, long-term employees who have remained loyal and committed do not appear to be adequately rewarded for their dedication.

We believe this statement reflects personal frustration more than structural truth, especially in regard to our CEO.
We do not engage in personal attacks, but we want to set the record straight.

Decision-making & Leadership
fleetster is a small tech company operating in a highly competitive SaaS market. Decisions sometimes need to be made quickly and with focus. That is not unusual in scale-ups. At the same time, we have multiple structured formats where feedback and input are explicitly encouraged:
- Regular team retrospectives
- Regular 1:1 meetings
- Weekly feedback cycles with 15Five
- Open roadmap discussions in planning sessions
We are aware that this level of transparency and proximity to leadership can feel unfamiliar to some. Still, saying that "feedback is ignored" is factually incorrect.

Working hours & flexibility
Office policies (on-site, hybrid, or remote) depend on the role:
- Product Team: 3 days per week in the office (Monday, Thursday, Friday for sprint planning, retrospectives, and workshops), 2 days wherever you feel most productive
- Sales Team: 3 days per week in the office (Monday, Wednesday, Thursday), 2 days remote or wherever most productive
- Full-time work is 40 hours per week, with most of the team working between 9:00 and 18:00 including a 1-hour (lunch-)break.
- Breaks can be taken flexibly, except in customer-facing roles (e.g., support) where longer breaks like lunch are scheduled collaboratively within the team.
- Overtime is not expected and not part of our culture. No one is required to be available outside working hours, certainly not to the extent of the CEO.

These expectations are clearly communicated during hiring and onboarding. If someone cannot or does not want to work within these parameters, we respect that decision. These are standard requirements for a SaaS team that values collaboration and customer responsiveness.

Office environment
Yes, the current office is full. That’s what happens when you grow. The move to a larger space has been planned and communicated for months. Until then: clean, central, functional.

HR and employee support
HR at fleetster is not a disciplinary function. We take employee dissatisfaction seriously and provide multiple touchpoints to improve situations. At the same time, we accept that sometimes collaboration does not work out, and people decide to move on. Replacing roles when employees leave is a normal part of running a company.

Learning & development
We offer multiple growth opportunities:
- 1:1 coaching from certified professionals (Lotaro)
- Paid language courses (Udemy)
- Optional learning budgets depending on role and seniority
That said, growth at a scale-up requires initiative. Waiting for predefined promotion paths is not aligned with our operating reality.

Not long ago the CEO threatened to "Go 100% on anyone calling me a micromanager" (whatever that means). But now he has partially accepted who he is, and going 100% no matter what you call or not call him. So if you are considering becoming part of the team, you better love each percent of this twisted working culture.

I once heard a wise saying: “We should work out of a desire to succeed, not out of fear.” Fear is what drives a fleetster employee, both to do or not do something.

A micromanagement pit in a nutshell. All your ideas, input, and professional growth go to perish. The CEO (and people in his inner circle) treat critical thinking, brainstorming, or different viewpoints as time‑wasting insubordination. Over time, people start withdrawing, withering, and simply obeying orders to avoid senseless daily monologues from leadership: those tiring, condescending explanations of why “he knows the way and you don’t.”

At “best,” the atmosphere is filled with toxic positivity: upper management in perpetual denial, rejecting any self-criticism or awareness; but not too blind to notice misery, though they always deal with it the wrong way.
The Head of People makes a living out of sniffing unhappiness in the team members, escalating every complaint and worsening all kinds of situations. Formal systems like 15Five or 1‑on‑1s look caring on the surface, but in reality they’re just a funnel for every discomfort directly to the CEO, a widely known procedure that has employees' hopes and trust in shatters. It feels like asking to be left alone is inconceivable.

You might think they'd be spotted at a Coldplay concert, they’re that much of a pair.

Occasional team photo-ops “Look how happy we are!” grace social media. But those smiles vanish fast: by next year, half the team is gone.

Work-Life-Balance

Flexibility? A despised concept here. Upper management needs to realize remote work is baseline today, but they’ll never accept it. If you’re not in the office, it means their micromanaging style cannot function as they would desire. They are more interested in patrolling and watching your monitor over trusting your results.

The latest rule in town: "You get sick too often, let's aim at a maximum of 6 sick days per year. This is not a stressful job". Human weaknesses and vulnerabilities, so disgusting.

Salaries were below market, and apparently nobody in charge knows what anyone is earning. Whenever an employee asked for more money, the Head of People feigned shock, almost for show, just like every other emotion she expresses. Imagine: a small company of fewer than 30 people, and no one even knows who’s underpaid.

The only benefit the company offers are flats, so not a benefit for the regular employee.

Leadership publicly champions e-mobility and sustainability, yet internally demonstrates questionable priorities. By now the whole team has witnessed professional tools used for absurd or internal-only chats, which negates any appearance of genuine environmental concern.

Since the CEO refuses to be just a CEO and insists on being “Head of Every Department" due to his trust issues in his own employees combined with his love for absolute control, team cohesion is a mess. Still, co-workers are usually kind and supportive, partly because we were all going through the same ordeal. There’s brief moments of real teamwork, mainly when leadership is busy targeting someone else.

Always pleasant and respectful, but their progressive helpless resignation and tiredness was a sad, draining thing to observe. Debates and interesting interactions slowly started disappearing from the picture.

Criticism, passive-aggressiveness (or straight up aggressiveness), public humiliation, and emotional reactions are the CEO's fuel. He shows no signs of empathy nor the slightest care for what people think or need, either professionally or personally.

Lack of flexibility and a rigid presence culture made the office environment loud and chaotic. Concentration is a struggle. Hygiene in shared spaces is an unmeasurable disappointment. Trash accumulates throughout the week and all kinds of insects rule the space. A legendary shower towel that has been in the bathroom for over a year should be a top tourist attraction in Munich. Desks are never properly cleaned. Expired food and drinks are the norm.

Kommunikation

Among co-workers, communication was functional and process-oriented. But when leadership stepped in, everything fell apart. The messaging is scattered, chaotic, and requires employees to guess what leadership actually wants; or face criticism for not getting it right.

Gleichberechtigung

Everyone suffers equally under this leadership: shared misery is the only unifying factor.

Praise is reserved only for overwork or personal sacrifice (without real compensation beyond a pat on the back). Destructive criticism and belittling scolding are the CEO's must as a "feedback" for everyone.

They don't shy away from favouritism displays that age poorly once these employees also inevitably make them mad, and disappoint them for not meeting impossible expectations.

In my experience, the work environment was extremely stressful and psychologically draining – without any justifiable reason. There was a constant sense of fear and uncertainty that made it difficult to focus or feel at ease. Appreciation for individual contributions was rare, and feedback was often met with defensiveness or outright hostility.

To be clear: this criticism is directed squarely at the C-level leadership. The rest of the team – my peers and other colleagues – were just as affected, frustrated, and in some cases clearly fearful of upper management. The toxicity came from the top.

Work-Life-Balance

Work-life balance was a major issue during my time at the company. Although remote work was explicitly promised to me during the hiring process, that promise was repeatedly postponed and ultimately ignored. I was expected to be in the office every day, without a clear explanation.

When I raised the issue, I was made to feel unreasonable or even guilty for insisting on something that had been agreed upon. A short home office trial was poorly supported and used against me to justify denying future flexibility.

There was no consistent remote work policy—each employee had different rules. lack of structure, broken promises, and emotional pressure made any real work-life balance impossible in my case.

Despite the overall toxic atmosphere created by top leadership, I experienced the team itself as supportive and collegial. Many coworkers were clearly stressed, frustrated, or even intimidated by the behavior of the C-level, yet they still tried to maintain a professional and constructive working environment.

I found most colleagues to be approachable, respectful, and willing to help – especially when it came to explaining unclear tasks or catching up on missing context, which unfortunately happened frequently due to the lack of leadership communication.

The behavior of the CEO, who also acts as the founder, was one of the most difficult aspects of my experience at the company. His leadership style was marked by intense micromanagement, lack of communication, and emotional unpredictability. He expected to be involved in every decision—no matter how small—yet rarely had the time or clarity to provide proper guidance.

Tasks were often assigned with little or no briefing, and asking for clarification was seen as incompetence or weakness. At the same time, he became frustrated when results didn’t align with expectations that had never been communicated.

Feedback or professional input was typically dismissed, and questions were unwelcome. Instead of constructive leadership, I experienced emotional blame-shifting, public discrediting of my needs (especially around remote work), and a general lack of respect for my role and expertise.

From my perspective, this was not just poor leadership—it created a toxic and unsafe environment that deeply affected morale, clarity, and trust. Other employees seemed equally frustrated but remained silent, likely out of fear of consequences.

Kommunikation

Communication within the company was one of the most dysfunctional aspects of my experience. While communication among colleagues generally worked well – via GitLab or direct conversations – and most team members were cooperative and helpful, everything that involved the CEO was chaotic, unclear, and stressful.

I was frequently expected to deliver complex work without ever receiving a proper briefing. Instructions, if given at all, were vague or inconsistent. At the same time, I was expected to just do what was needed, despite never being included in relevant discussions (e.g., with developers or stakeholders). When asking for clarification on tasks that only the CEO could answer, I was met with visible frustration or even anger.

Task management was almost nonexistent. The CEO rarely used any tools to assign or track work. Instead, I had to extract vague instructions from Slack messages, manage my own tasks, and send him constant updates – sometimes every five minutes – just to stay on his radar. Even then, responses were often incomplete, delayed, or missing altogether.

Overall, communication from the top was chaotic, reactive, and deeply unstructured.

Gehalt/Benefits

The salary level for my position was, in my opinion, average to below industry standards—especially considering the level of responsibility and required expertise. The compensation was not discussed openly or professionally during the process.

There were no meaningful benefits offered beyond the base salary. Things like structured bonuses, development budgets, or other employee perks were either non-existent or not communicated. They had company-shared flats, but nothing I could have profited from.

In my experience, equal treatment was highly inconsistent—especially from the C-Level. It was obvious who he favored at any given time.

Recognition did happen, but not in a balanced or motivating way. Praise was typically reserved for big achievements—or when employees visibly overworked themselves, such as staying late, working weekends, or sacrificing holidays. This reinforced a culture where being overextended was quietly expected and selectively rewarded.

Overall, it felt like personal dynamics and perceived loyalty mattered more than fairness, consistency, or contribution.

Interessante Aufgaben

The nature of the product offered interesting challenges in theory, and the potential for creative, meaningful work was definitely there. However, in practice, much of that potential was lost due to how tasks were assigned and controlled.

The software was unnecessarily complex and difficult to use—largely due to design decisions directed by leadership without professional background in the field. I was expected to execute tasks without proper briefings, without understanding the broader context, and without questioning the direction.

Being excluded from key discussions and having no room for professional input made it hard to feel ownership or motivation, even when the task itself could have been engaging.
